 Trickle down effects of regulatory focus from leaders to followers


Abstract:
Regulatory focus is a critical self-regulation variable at work that is shaped by salient cues in the environment. Particularly salient cues include the language and behaviors of immediate work supervisors. I will present research that examines whether supervisor regulatory focus is capable of trickling down and priming a comparable regulatory focus in subordinates. This idea was tested across three studies. In Study 1 we found that supervisor regulatory focus at time 1 predicted subordinate regulatory focus at time 2 three months later, after controlling for subordinates’ initial regulatory focus at organizational entry. In Study 2 we examined whether transformational and management by exception leader behavior prime promotion and prevention foci, respectively, in subordinates, and results suggested that this is the case. In Study 3 we tested our full theoretical model in which leader regulatory focus trickles down to follower regulatory focus via the mediating effects of leader behavior. Follower regulatory focus in turn predicted follower task, creativity, and safety performance. Overall, these results suggest that regulatory focus theory can advance knowledge on how leaders influence followers.
